If you feel like you’re constantly hiring and rehiring nannies, you’re not alone. Before coming to Diamond, many families experience a frustrating cycle of short-term hires, last-minute resignations, and misaligned expectations. It’s easy to blame the nanny but here’s the hard truth: high turnover is often a symptom of deeper issues.
At Diamond Personnel, we know firsthand what works—and what quietly drives great candidates away. If your nanny situation feels like a revolving door, it may be time to take a closer look at what you’re offering.
Are you asking for split shifts? Split shifts can be one of the biggest deterrents for professional live- out nannies. While it may seem efficient to have help during morning and afternoon peaks, this structure leaves large, unpaid gaps in the middle of the day. Most experienced candidates are not interested in these roles and will leave in favor of consistent, straight shift schedules. Same thing goes for extremely long work days, non-traditional or irregular days off and constantly changing schedules. Offering consistent, straight shifts with at least 2 days off per week will surely improve retention.
Part-time roles are synonomous with high turnover and significantly limit your candidate pool. Most career nannies seek stable, full-time income and benefits, and will prioritize those opportunities. If your role is under 40 hours per week, you will likely find candidates leaving for full-time positions as soon as they become available.
Increasing hours to create a full-time role will help attract and retain long-term candidates.
Career nannies seek legitimate employment and that includes paying their taxes. “Under the table” hires lack job security and legal protections and that typically translates into lack of commitment in return. Providing a formal employment arrangement not only attracts higher-quality candidate but also sets the tone for a respectful, committed long term relationship.
Identifying your needs up front and communicating these prior to hire is crucial for retaining the best talent. Be clear about what you are asking for and outline job duties and responsibilities clearly in an employment agreement. Employers who change up the job description post-hire are most likely to find themselves in a situation at high risk of turnover. The less surprises the better if you want to retain top talent. Invest the time pre-hire to figure out what you need and hire with transparency.
In today’s competitive market, benefits matter. If you don’t include benefits like paid vacation, paid sick days, a transportation allowance or a health benefits package candidates are more likely to view the role as temporary—even if you intend it to be long-term. Professional nannies are increasingly seeking access to some form of health benefits coverage, whether through a formal plan or health spending account. Without it, your role may struggle to compete with other opportunities that support a caregiver’s overall well-being. Even modest benefits can make a big difference.
If your nanny is using their own vehicle to transport your children—to school, activities, or outings—failing to reimburse mileage is a major red flag.
Not only does it create an out-of-pocket expense to your nanny, it also signals a lack of understanding of standard employment practices. Offering fair mileage reimbursement in line with current rates is a must if your trying to retain good hires. Many employers even offer perks for commuting to work like a transit pass or gas allowance.
If you’re struggling to retain a nanny, it’s rarely about “finding the right person” over and over again. More often, it’s about creating the right opportunity and compensating appropriately. Professional caregivers are looking for stability, fairness, and respect—just like in any other career. When families align their expectations with industry standards, everything changes: better candidates, stronger relationships, and longer-term success.
